Abstract

Turnover intention among Generation Z employees has become a challenge for organizations, particularly in Bekasi Regency, one of Indonesia's largest industrial areas. Resilience and the non-physical work environment are considered important factors influencing employees' intention to leave. This study aimed to examine the relationship between resilience, the non-physical work environment, and turnover intention among Generation Z employees in Bekasi Regency. This quantitative correlational study involved 385 Generation Z employees selected through purposive sampling. Data were collected using the Turnover Intention Scale, Resilience Scale, and Non-Physical Work Environment Scale. Instrument validity was assessed using Aiken's V and construct validity, while reliability was tested using Cronbach's Alpha, yielding coefficients of 0.996, 0.903, and 0.884. Data were analyzed using Spearman Rank correlation and multiple linear regression.The results showed significant negative correlations between resilience and turnover intention (r = -0.266, p = 0.000) and between the non-physical work environment and turnover intention (r = -0.404, p = 0.000). Multiple regression analysis also indicated a significant model (F = 66.410, p = 0.000; R² = 0.258). Therefore, the null hypothesis was rejected, indicating that higher resilience and a better non-physical work environment were associated with lower turnover intention among Generation Z employees.
